What Does Alabama's Nonprofit Sector Really Pay? Now We Know.

For years, nonprofit leaders across Alabama have asked the same question in board meetings, budget seasons, and hallway conversations: Are we paying fairly, and how do we even know? Until now, there hasn't been a real answer, just guesswork borrowed from national surveys that don't reflect Alabama's economy, cost of living, or nonprofit landscape.

That's changed. The Alabama Nonprofit Compensation & Benefits Report, produced by AAN in partnership with the Public Affairs Research Council of Alabama (PARCA), is the first Alabama-specific look at what our sector pays, what benefits it offers, and the workforce pressures shaping it — drawn from 187 organizations across 31 counties.

A Few Numbers Worth Sitting With
The full report is packed with data, but a handful of findings stand out immediately:

  • The median full-time nonprofit CEO earns $85,800, while a substantial share of executives at small organizations earn under $45,000.
  • One in three organizations offers no employee benefits at all, and the smallest nonprofits are overwhelmingly the ones going without.
  • 72% of organizations report a pay floor below a living wage, and that gap doesn't shrink as organizations grow. The largest nonprofits are actually the most likely to have a position paying below a living wage.
  • The median CEO-to-lowest-wage ratio is just 2.4 to 1, a reminder that Alabama's nonprofit compensation story isn't about executives being overpaid. It's about the floor being too low.
  • Formal pay practices remain rare: only 42% of organizations always post salary ranges, and just 19% have a written pay equity policy.

Why This Matters for Your Organization
These numbers aren't just interesting, they're a tool. Whether you're an Executive Director preparing for a board conversation about raises, a board member setting the next CEO's salary, or a development leader trying to figure out why the fundraising role keeps turning over, this report gives you something Alabama's nonprofit sector has never had: a real benchmark, built from real data, from organizations like yours.

The full report goes well beyond these headlines. It breaks down median and average pay for seven senior leadership roles — CEO, CFO, COO, CPO, CDO, CMO, and EVP — by sector, budget size, staff size, region, tenure, education, and more. It benchmarks nonprofit pay against the broader Alabama labor market, so you can see exactly where your compensation stands against comparable private- and public-sector roles. And it digs into why positions are hard to fill, why staff leave, and where a modest investment in pay or benefits might make the biggest difference in retention.
